Teachers Morale Levels and Sources among Basic School Teachers in Nablus City (Palestine)

Abstract

The aim of this study was to find out the level and sources of morale among elementary school teachers in the light of sex, age, marital status, scientific degree, and years of teaching experience. To achieve that the study was conducted on a sample of (121) teachers which represented (33%) of the target population. The average weight of the five morale factors were (2.73) which showed that the elementary school teachers morale was low and ranged as follows: Relations with colleagues (3.1), Incentives of salaries and promotion (2.81), job environment (2.78), leadership and administration (2.68), and rules and regulations (2.47). The study showed also that there is a significant mean difference of morale due to sex, which means that male teachers have higher morale than female teachers, but other demographic variables were not significant, and the interaction between sex and other demographic variables also were not significant. The results were interpreted in the light of other previous studies, and political and economic difficulties that the teachers experienced as a result of the Israeli occupation procedures in Palestine. In light of the study results the researchers recommend: 1) The Ministry of Education should review the rules, regulations, concerning teacher appointments, promotions and incentives and improve them. 2) Qualifying school principals by holding continuous training programs about Educational administration, leadership, morale and comprehensive quality management.

الملخص

هدفت الدراسة الكشف عن مستوى الروح المعنوية ومصادرها لدى معلمي ومعلمات المرحلة الأساسية الدنيا في ضوء متغيرات (الجنس، والعمر، والحالة الاجتماعية، والدرجة العلمية، والخبرة العملية) والتفاعل بين متغير الجنس وهذه المتغيرات. ولتحقيق ذلك أجريت الدراسة على عينة عشوائية قوامها (121) معلمًا ومعلمة وهي تعادل ما نسبته (33%) من مجتمع الدراسة. - ودلت النتائج أن مستوى الروح المعنوية عند معلمي المرحلة الأساسية الدنيا كان بمتوسط قدره (2.73) أي ما يعادل (54.6%) وهذا يدل على أن الروح المعنوية عند المعلمين والمعلمات منخفضة. وكان ترتيب مجالات الروح المعنوية تنازلياً: مجال العلاقات مع الزملاء (3.1)، مجال الحوافز والأجور والترقيات (2.81)، مجال ظروف العمل (2.78)، مجال الإدارة و القيادة (2.68)، مجال الأنظمة والتعليمات (2.47). كما بينت النتائج وجود فروق ذات دلالة احصائية في الروح المعنوية تعزى لمتغير جنس المعلم حيث تبين أن لدى المعلمين روح معنوية أعلى من المعلمات، بينما لا توجد فروق ذات دلالة احصائية في الروح المعنوية تعزى للمتغيرات الأخرى. وقد تم تفسير النتائج بالرجوع للدراسات السابقة والصعوبات الاقتصادية والسياسية التي تواجه المعلمين بسبب إجراءات الاحتلال الإسرائيلي. وأوصت الدراسة المسؤولين في وزارة التربية والتعليم. 1) بالاهتمام بهذا الموضوع ومراجعة الأنظمة والقوانين وخاصة بما يتعلق بالتعيينات والحوافز المادية والمعنوية وتأهيل البيئة المدرسية. و2) بالعمل على تأهيل المدراء بإجراء دورات تدريبية لهم حول الإدارة المدرسية، والقيادة، والروح المعنوية، والجودة الشاملة.
