The Impact of Organizational Conflict Management on Job Satisfaction among Employees in Special Education Institutions in the Northern Governorates of Palestine

Abstract
Objective: This study aimed to identify the Impact of organizational conflict management and its relationship to job satisfaction among employees in special education institutions in Palestine, and to reveal the impact of gender, educational qualification, and years of experience. Methodology: The study employed a descriptive-analytical approach, utilizing a questionnaire as the data collection tool from a stratified random sample of 50 employees. Key Findings: The results showed a high Impact of organizational conflict management and job satisfaction among employees, with avoidance being the most prevalent conflict management strategy. A statistically significant positive relationship was found between cooperation, compromise, and avoidance strategies and job satisfaction, while competition and confrontation did not show a significant effect. Furthermore, the results demonstrated a strong correlation between organizational conflict management and job satisfaction, with a correlation coefficient of (R = 0.836). No statistically significant differences were found based on gender, educational qualification, or years of experience. Conclusions: The study concluded that organizational factors and the work environment have a greater impact on job satisfaction than the individual characteristics of employees. Recommendations: It recommended developing conflict management programs based on cooperation and consensus, and training employees and administrators on constructive conflict management strategies to enhance job satisfaction and improve the work environment.

الملخص
الهدف: هدفت الدراسة إلى التعرف إلى أثر إدارة الصراع التنظيمي وعلاقته بالرضا الوظيفي لدى العاملين في مؤسسات التربية الخاصة في فلسطين، والكشف عن أثر متغيرات الجنس والمؤهل العلمي وسنوات الخبرة. المنهج: استخدمت الدراسة المنهج الوصفي التحليلي، واعتمدت الاستبانة أداةً لجمع البيانات من عينة عشوائية طبقية مكونة من (50) عاملًا وعاملة. أهم النتائج: أظهرت النتائج ارتفاع أثر إدارة الصراع التنظيمي والرضا الوظيفي لدى العاملين، وجاء أسلوب التجنب في المرتبة الأولى بين استراتيجيات إدارة الصراع. كما وجدت علاقة إيجابية دالة إحصائيًا بين استراتيجيات التعاون والحل الوسط والتجنب والرضا الوظيفي، في حين لم يظهر تأثير دال للمنافسة والمواجهة. كذلك أظهرت النتائج وجود علاقة ارتباطية قوية بين إدارة الصراع التنظيمي والرضا الوظيفي، حيث بلغ معامل الارتباط (R=0.836)، وعدم وجود فروق دالة إحصائيًا تعزى للجنس أو المؤهل العلمي أو سنوات الخبرة. الاستنتاجات: خلصت الدراسة إلى أن العوامل التنظيمية وبيئة العمل تؤثر في الرضا الوظيفي بدرجة أكبر من الخصائص الفردية للعاملين. التوصيات: وأوصت بتطوير برامج إدارة الصراع القائمة على التعاون والتوافق، وتدريب العاملين والإداريين على استراتيجيات إدارة الصراع البناءة لتعزيز الرضا الوظيفي وتحسين بيئة العمل.
