Transformational Leadership and its Relationship with Employee Empowerment in the Palestinian Universities in Gaza Strip

Abstract

The aim of this research is to explore the relationship between transformational leadership with its four dimensions (Idealized influence, inspirational motivation, Intellectual simulation, individualized consideration) and empowerment in the universities in Gaza. A descriptive analytical approach was used where stratified random sample was selected from the study population of the employees of the universities in Gaza. The main tool for data collection is the survey were (660) questionnaires were distributed to the administrators and the academics in administrative positions and (567) were returned with response rate (85.90%). The research found that empowerment elements and the dimensions of the transformational leadership (Idealized influence, inspirational motivation, intellectual simulation and individualized consideration) do exist in the universities under investigation. The research found a positive relation between dimensions of the transformational leadership and empowerment. The research offered many recommendations such as increasing the attention to the personal and job needs, encouraging the managers  to practice delegation and empowerment in reaching a competitive environment, developing a culture that encourage offering ideas, increasing the training courses for the transformational leader, and concentrating on the behaviors of the dimensions of the transformational leadership to increase staff empowerment.

الملخص

يهدف هذا البحث إلى التعرف على العلاقة بين القيادة التحويلية بأبعادها الأربعة: (التأثير المثالي، الحفز الإلهامي، الحفز الفكري، الاعتبارات الفردية) وتمكين العاملين في الجامعات الفلسطينية بقطاع غزة، استخدم الباحثون المنهج الوصفي التحليلي، وتم اختيار مجتمع البحث من العاملين في الجامعات بقطاع غزة، حيث استخدمت الاستبانة كأداة رئيسة لجمع البيانات، وتم توزيع عدد (660) استبانه على الأكاديميين برتبة إدارية والإداريين في الجامعات الفلسطينية، وتم استرداد (567) استبانه بنسبة (85.90%)، وقد توصل الباحثون إلى أن عناصر التمكين وعناصر القيادة التحويلية (التأثير المثالي، الحفز الإلهامي، الحفز الفكري، الاعتبارات الفردية) متوفرة في الجامعات قيد الدراسة وانه توجد علاقة ايجابية بين القيادة التحويلية وتمكين العاملين في الجامعات بقطاع غزة. وقد خرج الباحثون بعدة توصيات، كان من أهمها: زيادة الاهتمام بحاجات العاملين الشخصية والعملية وتشجيع المديرين على القيام بممارسة عمليات التفويض والتمكين، والعمل على خلق مناخ تنافسي بينهم، كما أوصى الباحثون بضرورة تعزيز ثقافة تشجيع العاملين على تقديم الأفكار، وزيادة الدورات التدريبية في الجامعات الفلسطينية الخاصة بالقائد التحويلي، والاهتمام بسلوكيات وعناصر القيادة التحويلية؛ لزيادة تمكين العاملين.
